India's Global Capability Centres have moved well beyond cost arbitrage. Today, GCCs own products, platforms, AI mandates and global business outcomes. The leadership challenge has moved with them — and most GCC learning programmes haven't.
This article draws on GIFTT Consulting's work with GCC teams and the Zinnov-NASSCOM India GCC Landscape data to examine what actually builds leadership capability inside a GCC, what commonly fails, and what a well-designed GCC leadership programme looks like.
What a GCC Leadership Problem Actually Looks Like
GCC leadership gaps rarely announce themselves as "leadership problems." They show up as:
- A technically strong manager who cannot influence a global stakeholder without positional authority
- A team that delivers on tasks but avoids giving each other honest feedback
- A site leader frustrated that their India team is not seen as a strategic partner by the parent organisation
- High attrition among high-potential employees who say they leave "for growth" — but actually leave because they cannot see a leadership pathway
Each of these is a leadership capability gap. None of them are solved by a generic management training module.
What the India GCC Market Tells Us
The Zinnov-NASSCOM FY2024 GCC Landscape report documents over 1,700 GCCs in India, employing more than 1.9 million professionals, with ecosystem revenue of approximately US$64.6 billion. These figures represent a GCC ecosystem revenue benchmark — not a training spend estimate.
What the numbers do tell us is that the scale of the GCC workforce in India is significant, and the strategic shift from cost-efficient delivery to ownership of products, engineering, analytics and AI is well underway. Reuters reported in May 2024 that Indian centres at companies including Target and IBM were increasingly integrated with global strategy, while hiring and skills were being reshaped by AI, rising competition and talent shortages.
This creates a very specific leadership development need: managers and leaders who can operate in a matrix organisation, manage across cultures, and deliver outcomes under global scrutiny — not just locally visible performance.
What Does Not Work in GCC Leadership Development
Several approaches consistently underdeliver in GCC environments:
Generic corporate training modules
Off-the-shelf leadership modules built for a domestic corporate context do not address the GCC's specific operating environment — matrix reporting lines, global stakeholders, distributed teams, or the India-to-global career arc.
One-time workshops without follow-through
A single day of training rarely changes observed workplace behaviour. Without manager follow-through, structured practice, and applied assignments, the content fades within weeks.
Claiming outcomes without measurement
Any provider that promises specific attrition reductions or productivity uplifts without a defined measurement period, a baseline, and client-approved metrics is making an unverifiable claim. Credible GCC leadership development starts with agreed outcome definitions — not outcome promises.
What Actually Works
From GIFTT's experience designing GCC leadership programmes, the elements that consistently make a difference are:
1. Starting with a discovery conversation, not a catalogue
Understanding the GCC's operating model, the specific roles being developed, the stakeholder environment, and what the HR or L&D buyer is actually trying to change — before proposing a solution.
2. Contextualised case scenarios
Practice situations drawn from the client's actual GCC environment — not generic role-plays. If the GCC serves a financial services parent, the leadership scenarios should reflect financial services GCC dynamics.
3. Applied output between sessions
Cohort programmes that require participants to apply learning between sessions — a stakeholder conversation, a feedback exchange, a team problem-solving exercise — embed capability rather than just awareness.
4. Manager follow-through
Line managers who know what their team members are working on in the programme and who check in on application. This is often the single most predictive factor in whether learning translates to visible behaviour change.
5. Agreed before/after measures
Even simple measures — a before/after manager observation rating, a participant confidence survey on stakeholder conversations, or a team-nominated behaviour check — make the programme accountable and give the HR or L&D buyer something credible to report upward.
The Competitor Landscape: Who Is Already in This Space
It is worth being clear: GCC-specific leadership development is not an empty market. Several established providers already deliver in this space:
- BYLD Group / Crucial Learning India offers a dedicated GCC Leadership Development page with GCC-tailored workshops.
- Mahindra University Centre for Executive Education runs a named Future Leaders Programme specifically for GCC professionals.
- IIM Bangalore offers a Leadership Development Programme to Build Resilient GCCs with modules covering EI, coaching, AI and stakeholder management.
- ISB Executive Education provides GCC maturity assessment, capability-gap benchmarking and tailored programmes.
Any provider claiming to be the only GCC leadership development provider in India is not describing the market accurately. The differentiation question is more specific: what does your approach offer that the others do not, and can you demonstrate it with evidence from real delivery?
